BIM Assessment Test: How to Hire Skilled BIM Professionals

BIM hiring goes wrong when the test only checks software skill. A BIM coordinator who can model fast but cannot run a clash workflow is not a BIM coordinator — they are a modeller in a coordinator's chair. BIM assessment tests should distinguish the three main BIM roles, test each one against its actual job, and assess judgement as much as tool fluency.

Three roles, three different assessments

The most common BIM hiring confusion is treating "BIM" as one skill. There are at least three distinct roles that demand different abilities.

BIM Modeller — produces the model. Revit, Tekla, MicroStation, or similar discipline. The job is creating geometry, parameters, families, and views to document the design. The skill set is closer to AutoCAD/drafting than to coordination.

BIM Coordinator — federates models, runs clash detection workflows, produces BCF reports, manages the model exchange between disciplines. The job is managing the model alongside other models. The skill set is closer to project management with software fluency than to pure modelling.

BIM Manager — owns the BIM execution plan, defines standards, manages the common data environment, sets the team's quality bar. The job is governance and leadership. The skill set requires both technical and managerial credibility.

The assessments should differ accordingly. A test that asks all three roles the same questions hires modellers for coordinator roles and vice versa — both expensive mistakes.

BIM Coordinator: the practical

The coordinator's practical is the most important because the role is the most commonly mis-hired. Give the candidate a federated model — architecture plus structure plus MEP, with seeded clashes between them. Ask them to identify, classify, and document the clashes within a time limit.

The submission is the BCF report, not the count of clashes found. A candidate who finds 50 clashes and reports them all without prioritisation is producing noise. A candidate who finds 30 clashes, classifies them by discipline and severity, and writes BCF notes a contractor could action is producing value.

What strong coordinators show in this task:

  • Discipline-aware classification. A clash between the structural slab and the architectural ceiling void is different from a clash between two ducts; the coordinator should know the difference.
  • Clean BCF notes. The note should describe the clash in plain language and propose a resolution path. "Element 12345 clashes element 67890" is useless; "Mechanical duct fouling structural beam — recommend re-route through corridor north of grid B-3" is useful.
  • Awareness of model hygiene. Elements overlap, ownership conflicts, broken links — coordinators should notice these and document them as issues.
  • Realistic time use. The coordinator who spends an hour on three clashes is over-investing; the one who scans 200 clashes in 10 minutes is under-investing.

BIM Modeller: the practical

The modeller's practical is closer to the Revit assessment. Model a small element from a sketch, set up views, produce a sheet. Time-boxed at 60 minutes.

The scoring weights differ from the Revit-modeller-as-Revit-user test. Here the weights tilt toward:

  • Family discipline (parameters set up correctly, reference levels right).
  • Model integrity (schedules read the model, parameters flex).
  • View template usage (consistent annotation, sheet ready for issue).

The modeller role is software-fluent execution; the test grades execution quality.

BIM Manager: the practical

The manager's practical is closer to a case study than a modelling exercise. Give the candidate a project scenario with conflicting requirements — tight schedule, multiple disciplines, a difficult sub-contractor, a client demand for an upgrade mid-stream — and ask them to outline how they would set up the BIM execution plan.

The submission is a one-page response describing the BIM execution plan, the common data environment configuration, the model exchange protocol, and the standards the team will follow. Time-boxed at 45 minutes.

What strong managers show:

  • Awareness of ISO 19650 at conceptual level, even if not citing clauses.
  • Realistic scoping — not over-engineering the BIM execution plan for a small project, not under-engineering it for a large one.
  • Awareness of organisational realities — how to get the standards adopted, not just defined.

What to avoid testing for any BIM role

Three common mistakes that produce weak signal:

Memorisation of ISO 19650 clauses. Awareness of the framework matters; reciting clause numbers does not.

Software version trivia. Revit 2024 features will be obsolete in three years. Test principles, not features.

Pure modelling speed for coordinators and managers. Their job is not modelling fastest. Test the work that matches the role.

Software coverage

BIM software covers more than Autodesk. Bentley (OpenBuildings, ProjectWise) is dominant in some markets. OpenBIM workflows (IFC, BCF) are the interoperability standard. Tekla is dominant in structural steel. Allplan, ArchiCAD, and Vectorworks have regional strongholds.

Coordination certifications and what they actually mean

BIM certifications (BRE, BSI, Autodesk Certified Professional, etc.) prove the candidate took a course. They do not prove the candidate can do the job. Test the job; treat the certification as a tiebreaker on otherwise-equal candidates.

The exception is regulated regions where specific certifications are required for tender. In those cases, certification is a hard requirement and assessment is on top — both, not either.
